O desenvolvimento da formação no quadro das especificidades culturais da instituição: um estudo de caso no setor de hotelaria

Abstract

Embebido nas correntes gerencialistas, o enfoque nos domínios da cultura e formação nos contextos das organizações tende a adotar uma perspetiva unilateral que delega à formação – na sua vertente instrumental, a missão de difundir e reforçar a cultura que a organização tem, fortemente imbrincada nos princípios da competitividade e performatividade económica. Adotando um olhar cruzado entre a análise das diferentes manifestações culturais e as políticas e práticas da formação que se desenvolvem no seio das organizações, pretende-se compreender a pertinência da relação entre a cultura e formação, (re)lembrando a vertente mais democrática e emancipatória da sua articulação. Através da investigação realizada numa unidade hoteleira da Região Norte de Portugal, procurou-se identificar e analisar as especificidades culturais e identitárias da instituição para, num segundo momento se analisar a sua articulação com as lógicas formativas. Assim sendo, atendendo aos objetivos principais delineados para esta investigação-intervenção, adotou-se uma abordagem qualitativa, com recurso ao método estudo de caso, alicerçada em várias técnicas de pesquisa que potenciassem, através da triangulação de dados, desocultar as particularidades culturais do hotel segundo as perceções dos atores organizacionais. Os resultados obtidos sugerem a coexistência de várias manifestações culturais – que vão desde as consensuais às fragmentadora e, paralelamente, permitem aferir a inexistência de uma articulação das práticas formativas quer com as especificidades culturais, quer com as necessidades individuais e coletivas dos sujeitos organizacionais.

Embedded in managerialist currents, the focus on the fields of culture and training in the contexts of organizations tends to adopt a unilateral perspective that delegates to training – in its instrumental aspect, the mission of spreading and reinforcing the culture that the organization has, strongly imbricated in the principles of competitiveness and economic performativity. Adopting a crossed look between the analysis of different cultural manifestations and the training policies and practices that are developed within organizations, we intend to understand the relevance of the relationship between culture and training, (re)calling the most democratic and emancipatory aspects of its articulation. Through research carried out in a hotel unit in the North Region of Portugal, we sought to identify and analyze the cultural and identity specificities of the institution so that in a second moment we could analyze its articulation with the formative logics. Thus, given the main objectives outlined for this intervention-research, was adopted a qualitative research, using the case study method based on several research techniques in which it would be possible, through data triangulation, to unveil the cultural particularities of the hotel according to the perceptions of the organizational actors. The results suggest the coexistence of several cultural manifestations – ranging from the consensual to fragmented, and in other hand, allow assessing the inexistence of an articulation of training practices both with the cultural specificities and with the individual and collective needs of the organizational subjects.
