Resumo: | pandemia Covid-19 teve um grande impacto na realidade organizacional a nível
global. Organizações e colaboradores viram-se forçados a reagir e adaptar-se a uma situação
adversa e imprevisível sem pontos de referência anteriores. Este estudo pretende analisar uma
relação previamente estudada na literatura de Gestão de Recursos Humanos à luz das possíveis
alterações vividas na adaptação dos colaboradores ao teletrabalho. O principal objetivo deste
estudo é compreender o papel do Employee Value Proposition no Compromisso Afetivo dos
colaboradores em trabalho remoto obrigatório, através do papel mediador do Engagement. Foi
também estudado se variáveis descritas como consequências do teletrabalho obrigatório, como
maior conflito entre a vida profissional e pessoal do colaborador e o seu isolamento social na
organização afetavam esta relação. O estudo realizado tem um caráter quantitativo e transversal,
sendo a amostra do mesmo 110 participantes. Os resultados obtidos apontam para um impacto
positivo do Employee Value Proposition no Compromisso Afetivo dos colaboradores em
teletrabalho obrigatório durante a pandemia. Foram observadas também o efeito de mediação
parcial do Engagement e de uma moderação do Conflito Trabalho/Família na relação. The Covid-19 pandemic had a major impact on organizational reality at a global level. Organizations and employees were forced to react and adapt to an adverse and unpredictable situation without previous reference points. This study aims to analyze a relationship previously studied in the Human Resources Management literature in the light of possible changes experienced in the adaptation of employees to telework. Its main objective is to understand the role of Employee Value Proposition in the affective commitment of employees in mandatory remote work, through the mediating role of Engagement. It was also studied variables described as consequences of obligatory teleworking, such as greater conflict between the employee's professional and personal life and their social isolation in the organization. The study carried out has a quantitative and transversal character, with a sample of 110 participants. The results obtained point to a positive impact of the Employee Value Proposition on the Affective Commitment of employees in mandatory telework during the pandemic. The effect of partial mediation of Engagement and a moderation of Work/Family Conflict in the relationship were also observed. |
